Case Study: SES Astra

Background

SES Astra is the leading provider of satellite services in Europe. Their employee satisfaction survey highlighted the need for a complete review of their approach to ‘talent management’.

Challenge

The challenge was to design and implement a new Job Profiling / Grading system which was fair, transparent and easily understood and accepted by everyone in the organisation. Subsequently this was to form the foundation of their performance / talent management processes.

The Solution

We worked with them over a period of three years in developing and implementing a comprehensive and integrated suite of processes and programmes which have recently gone ‘live’ across Europe.

Utilising our 'career mapping' and 'competency' methodologies we completed the following steps:

  • Developed an understanding of current / future business direction
  • Developed core and functional competency models
  • Profiled of all jobs in the organisation
  • Produced pan-European 'career-map' and 'career ladders'
  • Developed new grading and pay structures
  • Developed competency based performance management process
  • Developed training programmes and tools for managers and employees
  • Identified / worked with third party systems provider in customising their software to drive our processes. The result was an online system for conducting performance management review driven by the end user.

The Outcome

As a result of these initiatives SES Astra now has:

  • Group-wide competency based Job Profiling and Talent Management programme.
  • Market driven pay management processes
  • Increased confidence and buy-in from managers, employees and staff associations

The organisation is now considering extending the programme across the world.
